Abstract
Bandar Udara El Tari Kupang merupakan salah satu bandara penting di wilayah Nusa Tenggara Timur yang memiliki peranan strategis dalam mendukung kelancaran aktivitas transportasi udara di daerah tersebut. Aviation Security sebagai petugas pengamanan penerbangan dituntut untuk menunjukkan kinerja maksimal demi menjamin kenyamanan, keselamatan, serta keamanan seluruh proses penerbangan. Salah satu cara yang dapat ditempuh untuk mendorong peningkatan kinerja personel adalah melalui penerapan sistem penghargaan (reward) dan sanksi (punishment) yang efektif, adil, dan diterapkan secara berkesinambungan. Penelitian ini menggunakan metode kuantitatif dengan pendekatan asosiatif kausal, yang bertujuan untuk menganalisis sejauh mana pengaruh reward dan
punishment terhadap kinerja personel Aviation Security. Variabel bebas dalam penelitian ini terdiri atas reward (X1) dan punishment (X2), sementara variabel terikatnya adalah kinerja personel (Y). Data penelitian dikumpulkan melalui
penyebaran kuesioner kepada 62 orang responden dan dilengkapi dengan dokumentasi sebagai data pendukung. Proses analisis data dilakukan dengan uji validitas, reliabilitas, uji asumsi klasik (uji normalitas), serta analisis regresi linier berganda menggunakan aplikasi SPSS versi 26.
Berdasarkan hasil analisis, diperoleh bahwa reward memberikan pengaruh positif dan signifikan terhadap kinerja personel, dengan nilai koefisien regresi sebesar 1,415 dan tingkat signifikansi 0,000. Demikian pula punishment
menunjukkan pengaruh positif dan signifikan terhadap kinerja, dengan nilai koefisien regresi 0,888 dan signifikansi 0,000. Secara bersama-sama, kedua
variabel tersebut terbukti berpengaruh signifikan terhadap kinerja personel Aviation Security di Bandar Udara El Tari Kupang. Dengan demikian, dapat disimpulkan bahwa penerapan reward yang tepat dan punishment yang tegas serta proporsional mampu meningkatkan motivasi kerja, kedisiplinan, dan kinerja personel dalam menjalankan tugasnya.Kata Kunci : Reward, Punishment, Kinerja, Aviation Security, Bandar Udara El Tari Kupang.

El Tari Kupang Airport is one of the most important airports in East Nusa Tenggara, playing a strategic role in supporting the smooth operation of air transportation in the region. Aviation Security personnel, as flight security officers, are required to demonstrate maximum performance to ensure the comfort, safety, and security of all flight operations. One way to encourage improved personnel
performance is through the implementation of an effective, fair, and sustainable reward and punishment system.
This study employed a quantitative method with a causal associative approach, aiming to analyze the influence of rewards and punishments on the performance of Aviation Security personnel. The independent variables in this study
consisted of rewards (X1) and punishments (X2), while the dependent variable was personnel performance (Y). Data were collected through questionnaires distributed
to 62 respondents and supplemented with supporting documentation. The data analysis process was conducted using validity and reliability tests, classical
assumption tests (normality tests), and multiple linear regression analysis using SPSS version 26.The analysis results showed that rewards have a positive and significant effect on personnel performance, with a regression coefficient of 1.415 and a significance level of 0.000. Similarly, punishments showed a positive and significant effect on performance, with a regression coefficient of 0.888 and a significance level of 0.000. Together, these two variables were shown to significantly influence the
performance of Aviation Security personnel at El Tari Airport, Kupang. Therefore, it can be concluded that the implementation of appropriate rewards and firm and proportional punishments can improve work motivation, discipline, and personnel performance in carrying out their duties.Keywords : Reward, Punishment, Performance, Aviation Security, El Tari Airport Kupang.
